Hiro Kohara: In my view, a meaningful employee experience consists of three essential elements:
- Feeling respected and valued as an individual
- Being able to contribute efficiently and meaningfully
- Having ongoing opportunities for personal and professional growth
To achieve these, digital technologies—especially AI—play a critical role. However, rather than treating these technologies as mere tools for efficiency, it is important to redefine AI as an “assistant,” “colleague,” or even “mentor.” Organizations should be redesigned from the ground up, with digital technologies embedded as a core element of their philosophy and structure.

Kohara: AI is rapidly evolving and penetrating industries across the globe. Its progress is both inevitable and, in some ways, unpredictable.
I believe that ensuring fair and equal access to AI technology worldwide is a fundamental prerequisite for expanding global business opportunities in a sustainable and inclusive manner.
AI is powered by three key elements: computing power, algorithms, and data. Currently, only a few regions—namely the United States, China, and the European Union—possess the capabilities across all three dimensions. Moving forward, equitable access to AI will be a critical factor in shaping the potential of global markets.
Innovation, Culture, and Empowering Future Leaders
Vlad: What do modern businesses do to create a sustainable competitive advantage?
Kohara: In my opinion, sustaining competitive advantage over the long term is extremely difficult. However, companies can take certain steps to extend it.
Three key factors stand out:
- Whether the CEO is deeply involved in innovation and willing to invest capital proactively
- Whether the organizational culture embraces and encourages experimentation with new technologies and business models
- Whether authority and freedom are given to younger generations who are better positioned to drive innovation. The young generation needs to learn, grow and lead sustainable transformation. Therefore, modern organizations need to provide intelligent learning solutions, available on any digital device, customized to individual needs and in line with personal aspirations, interests, and career development targets. People need to be able to constantly learn in an anywhere, anytime, anyhow format.
These organizational attitudes and structures play a significant role in the longevity of competitive advantage.
Strategies for Navigating a Changing Landscape
Vlad: What are some of the most prominent challenges for Japanese companies going forward, and what needs to be done to overcome them?
Kohara: The three points mentioned in my previous answer are closely tied to the challenges Japanese companies face today.
Overcoming these issues will require more than simply executing a set of actions; it calls for a fundamental rethinking of organizational structures and mindsets.
Key strategies include:
- Adopting First Principles Thinking to break down problems to their most basic truths
- Making continuous investments without being overly constrained by short-term KPIs
- Actively cultivating and leveraging diverse talent pools (with a strong focus on diversity and inclusion)
I believe these approaches are crucial for Japanese companies to adapt to change and achieve sustainable growth.
Advice for a Workforce in Transformation
Vlad: What is your advice to people entering today’s workforce?
Kohara: We are living in an era of unprecedented transformation—perhaps the most significant in the past one hundred years. Foundational principles of society, business theories, and innovation models are all undergoing massive change.
In this context, my advice, particularly for younger generations, is as follows:
- Trust your instincts and value your own efforts, rather than blindly relying on the experience of senior professionals
- Embrace new technologies and perspectives, and take an active role in shaping new rules and systems
- Enjoy both your work and your life, while developing your own strengths and passions

True digital transformation is more than just a superficial application of AI. It requires a fundamental shift in mindset, a deep-seated approach to re-engineering business with cognitive technology, and a leadership commitment to building intelligent, inclusive, and human-centered organizations where technology empowers people.
